非暴力沟通不是教你说话变好听,而是教你如何在权力不对等的环境下,依然能维持高质量的连接,找到双方都能接受的方案。

非暴力沟通(NVC)并非教人说话变得委婉好听,而是一套通过“观察、感受、需要、请求”四个步骤来维持高质量连接的沟通方式。它在职场中非常有效,甚至连微软等大型企业也通过推行 NVC 改变了原本好斗的企业文化。通过改变沟通姿态,将权力对等化,NVC 能够减少职场内耗并显著提升生产力。
关键在于区分“观察”与“评价”。在沟通的第一步,应像摄像机一样只陈述客观事实,例如“这周有三次任务是在下班前一小时给出的”,而不是使用“你总是给我加活”这种带有攻击性的评价。事实是无法反驳的,这样可以避免对方进入“战斗或逃跑”的防御模式,从而让对话留在解决问题的层面。
在职场中使用 NVC 并不意味着煽情,而是要区分“感受”与“想法”。说“我觉得被针对”是带有指控性的想法,而说“我感到焦虑”则是陈述生理状态。承认感受能将对方从“被告席”拉到“协作位”。同时,明确表达深层的职场诉求(如对工作的掌控感或资源支持),能让对方明白这并非个人恩怨,而是资源分配问题,从而建立起“协作型权力”。
当面对攻击性强的沟通时,首先要进行“自我深层连接”,明确自己的感受和需要,避免情绪化回击。接着尝试用“长颈鹿语言”去猜测对方背后的需要,例如老板的吼叫可能源于对交付质量的焦虑。通过“问脉络”的方式,同理对方的压力并提出具体的解决请求,可以有效解除对方的武装,将对话从情绪泥潭拉回到解决问题的方向。
要做到“内化逻辑,自然表达”,不必死记硬背特定词汇。例如,可以将“我观察到”替换为“我注意到”,将“我感到”替换为“我有点担心”。核心在于保持诚实且坚定地表达边界,而不是为了当“老好人”而放弃需求。通过“先同理,再同步”的策略,在理解对方压力的基础上提出具体的请求,能让沟通显得既专业又具有人情味。
