This seemingly paradoxical devotion reveals how superboss networks are founded on deep emotional connections that transcend workplace conflicts. As Alburty admits, Chiat "had a bigger impact on my life and value system than my own parents did." Bill and Hillary Clinton exemplify superbosses who actively promote their proteges' careers, creating a powerful network known as "Hillaryland." The Clintons vigorously support former employees seeking political office or other positions, as seen with Terry McAuliffe, who chaired Hillary's 2008 campaign and later became governor of Virginia with Bill's support. Cheryl Mills, Hillary's "voice of reason," leveraged her position to become the nation's chief protocol officer under President Obama. Many of Bill Clinton's staff continued serving with Hillary as senator and secretary of state, later becoming leaders of the Clinton Foundation. Some superbosses create entirely new businesses for their proteges to run, spinning off companies while maintaining contact and some control. Lorne Michaels expanded SNL into movie projects and shows like Late Night with Seth Myers and The Tonight Show Starring Jimmy Fallon, all helmed by SNL veterans. Oprah Winfrey created a vertically integrated entertainment business through Harpo Productions, launching stars like Dr. Phil, Rachael Ray, and Dr. Oz. Not all superbosses create formal platforms. Many maintain fluid, informal relationships with proteges, collaborating occasionally while helping them find opportunities elsewhere. Alice Waters' Chez Panisse became the center of a locally sourced, organic food constellation as chefs passed through and moved on. Other superbosses like the Clintons, Miles Davis, and Robert Noyce built similar informal networks. Superbosses like Norman Brinker, Jay Chiat, and Ralph Lauren were less strategic about fostering networks but remained committed to their godparent roles, allowing natural networks to form around them over decades. Unlike ordinary bosses, superbosses don't consider the employer-employee relationship over when someone leaves. Most aren't offended by departures, seeing them as natural outcomes of developing exceptional talent. Jay Chiat encouraged employees to follow their passions even if it meant leaving. Julian Robertson called letting talented people pursue their own interests "probably the most successful thing we ever did." Michael Miles summed up this philosophy perfectly: "You can't keep good people down, and if they get a really good opportunity that you can't match, it's inevitable you're going to lose them. But that's the price you pay for having really outstanding people."

Becoming a Superboss Yourself

The stark difference between superboss-style managers and traditional bosses becomes evident when observing their impact on employees. But when her replacement-an incompetent, distrustful manager who micromanaged without providing guidance-took over, Erica quickly became disengaged and left, creating "bad churn." Organizations filled with superboss-style managers develop reputations that attract and retain talent, while those dominated by poor managers constantly lose great people. To become a superboss, start by studying the superboss playbook and gradually integrating its elements into your management style. Begin with two or three practices or experiment with a "superboss day" where you adopt the entire playbook for 24 hours. Assess your current management approach using the "superboss quotient"-a self-evaluation based on ten questions about vision, employee development, delegation, coaching, and other superboss practices. Rate your answers on a three-point scale (weak, okay, strong), with scores near 25 indicating superboss qualities and scores near 10 suggesting an "anti-superboss." As a senior leader, identify existing superbosses in your organization by using the superboss quotient questionnaire or conducting interviews. Go beyond basic questions to probe deeper: Do managers articulate why their team exists? Do they hire people with non-traditional backgrounds? Are their team members energized? Do they have deep knowledge of their subordinates' projects? How much time do they spend in formal meetings versus working informally with team members? Why do people leave their teams? Do potential employees reach out directly about job openings? To spread superboss influence throughout your organization, either teach the entire playbook to managers in a single department or implement one aspect across the entire organization. While changing hiring practices might seem easiest, starting with vision-crafting can be more powerful-helping leaders answer "why do we exist?" for their teams creates energy for implementing other aspects of the playbook. Celebrate existing superbosses as role models by publicizing their methods and giving them platforms to share their approaches. Talent isn't just born-it's made through the combination of personal drive and superboss guidance. Stephen Colbert's journey illustrates this perfectly: starting as a box office worker at Second City, taking free comedy classes, joining the touring company, then the main stage, before eventually working on SNL, The Daily Show, and ultimately hosting his own shows. His path wasn't magical or inevitable but built through hard work and connections with superboss-like organizations. At a 2007 Constellation Brands strategy retreat at Robert Mondavi's ranch, I witnessed something extraordinary. The aging Mondavi, confined to a wheelchair and unable to speak, became the center of attention when executives-many his former proteges-lined up spontaneously to express their gratitude. "Thank you for everything you've done for me," they said, kneeling beside him with reverence. Mondavi hadn't just made wines; he had made people and careers. He had created a legacy that mattered. This powerful moment forced me to reflect: What am I accomplishing in my own career? Will anyone line up to greet me when I'm in a wheelchair? Superbosses have decoded how to make organizations work better by helping people accomplish more than they thought possible. They show us how to populate organizations with exceptional talent, how to motivate and inspire people, how to unleash creative potential, and how to build teams that function like families rather than transactional work units. They demonstrate a different leadership path that unites organizational success with individual growth. Their greatest satisfaction comes not just from companies built, awards won, or wealth amassed, but from creating a lasting human legacy-evident in the sparkle in Mondavi's eyes as his proteges paid tribute to him that evening.
